A more equitable workplace
Achieving equity in the workplace
begins with awareness. Recognizing
that research has shown that
different groups of employees tend to
get different types of feedback during
performance reviews (e.g., women
are more likely to get feedback on
personality than men), CSAA has
made it a priority to reshape our
performance reviews to be more
equitable. During mid-year reviews in
2023, we piloted an equity-focused
artificial intelligence (AI) tool with
a subset of people leaders. The
tool provides real-time coaching to
managers, providing suggestions to
make feedback more effective and
actionable. Seventy-five percent
of the suggestions were accepted
during the pilot. Going forward, this
tool has been implemented for all
people leaders.
We have been committed to pay
equity and pay transparency for years.
The salary ranges for all non-executive
jobs in the company are posted on
CSAA’s intranet. Additionally, we
conduct an annual company-wide pay
equity analysis to audit that there are
no systemic biases (race and gender)
in our compensation policies and
practices. This year, we signed the
California Equal Pay Pledge and are
committed to making the same pledge
in other states.
We’re also looking at diversity beyond
our own walls. Our Customer Diversity
Council (formed in 2022) brings
together leaders from across the
company to build our cultural fluency
and seek ways to make customer
diversity a lens with which we develop
our go-to-market strategies and plans.

Cultivating connections
The employee experience is critical
to our business success. Employees
who are highly engaged and feel
they can bring an authentic version
of themselves to work are more
likely to be strongly committed to
the organization and to positively
impact our ability to deliver on
our goals and visions. To that end,
CSAA fully supports a wide variety
of resource and culture groups that
bring together employees based on

ethnicity, religion, gender and sexual
identity, life experiences and other
identities that foster connection
within the company. These groups
support our diversity, create
opportunities to build belonging
and ensure we are an inclusive
organization meeting the needs of
our employees and customers.
They also allow us to identify areas
for improvement and to celebrate
the differences among us.
In 2023, our employee resource
groups took intentional steps
to cross-collaborate—a key
acknowledgment of the importance
of intersectionality and cultural
competencies across our many
lived experiences and identities. We
also incorporated executive and
leadership presence into the culturegroup space, appointing executive
sponsors to support culture-group
goal setting, strategy and tactic
development. This is enabling
division-led engagement goals
around volunteerism, with dedicated
sponsors increasing accountability
across the organization.
